Abstract

Organizational culture is important for hotel owners and the employees because it influences employee’s commitment to the hotels, both academics and practitioners pay more attention to job satisfaction of employee since it has many positive outcomes, one of these outcomes is effects on organizational commitment. The current research tests the direct effect of organizational culture dimensions (stability, innovation, social responsibility, performance orientation, emphasis on rewards and supportiveness) on commitment and the direct effect during job satisfaction among hotel employees in the Chain and Independent Five-Star hotel. The data has been collected from 669 out of 900 form distributed in employees in 28 hotels (17 Chain hotels, 11 independent hotel) in Hurghada city in Egypt. Questionnaires analyzed using SPSS and Structural Equation Modeling (SEM) with AMOS. These results suggest that job satisfaction partially mediates the relationship between social responsibilities on organizational commitment and fully mediates the relationship between stability, innovation, performance orientation, emphasis on rewards and supportiveness on organizational commitment in the Chain and Independent Five-Star hotel. The study recommends a special attention to both employee’s satisfaction and culture dimensions among hotel employees due to their capacity to influence the attitude and behavior of hotel employees. Proper organizational culture makes employees more satisfied and committed; hence, executive management should create such organizational culture for their employees. The research proposed a model to help Egyptian hotel sector to increase the employee commitment through attention to organizational culture and job satisfaction in the chain and independent Five-Star hotel.
